Millenials … the challenge of Leadership

Often I hear the growing concern in the business of the difficulty of attracting and retaining new talent in the new additions, and some of the main complaints are:
"They have no career horizon and they not know they want to do."
"They want everything now, they lack consistency, and don’t realize that things take time."
"We have a 25% turnover. We train young people and the year we go, we can’t retain them. "
"They do not ask for anything after 5 o'clock. They don’t like the compromise. "
"They have no commitment to the company, or his work."
"It’s spent on the computer wasting time."
"They do many things, but do not stop anything. They have no proof. "
Before reading further let us understand we're talking about specifically.
Sociological research considered Generation "Y" or Millennials those born between 1980 and 2000. If we mention the most important demographic events those twenty years, it’s impossible to ignore the Internet explosion, or globalization for example, and the boom in personal development which causes people to be more in touch their feelings and they’re more connected with themselves permanently. The Millennials were the largest education investment in the history of mankind, and they was born and raised in homes technologized, at least in the presence of a computer and a mobile.
In Spain, the Millennials are the children of democracy, the mass introduction of computers in the home, msn, chat, mail, divorce, explosion "neoliberal", culture of service, etc are some of the elements that have marked this period.
And fundamentally, are children of a new political-democracy-and this brings with it the relation of generation "Y" with the authority is emerging that this is represented by a person, system, company, or from their parents, therefore, is the link to the Millenials with the authority from which we begin to understand their "mission" first generation, then retrace the interpretation of their behavior and aspirations.

Those who are considered to belong to the previous generation, the "X" as those born between 1965 and 1980, were educated under the message "you have to pursue a career that convenient to you, or when entering a company, "bought "development plan to ten years. And many of them dreamed of retiring in this company. Without thinking through its development challenges, but rather on the responsibilities associated with professional success.
Also, many "X" are still first-generation children of the welfare state, with which they penetrated deep into certain mandates and practices related to planning, saving, "the first house" rapid independence from the parental home to marriage, sacrifice, education as a long-term culture often almost obsessive work.
In contrast, Millennials are the children of parents who "always to be there" as to the rescue, unfinished cut the cord, whose children "and" manifest behavior characterized by:
• The technological revolution and news changes in habits generates: instant friends, practicality, individuality, the loss of children's play practice of interaction and contact, and so on.
• A late adolescence that extends to 30-35 years in parents' house.
• A culture characterized by the immediacy and instantaneous.
• New forms of study and access to information, through interaction and image. Virtual Universities like example.
• Growing up in a context marked by a strong culture of service, see education as a commodity to be bought and consumed, so their approach to knowledge must be fast, convenient, easy and even fun.
The relationship of the "Y" and the work
Many "Y" that I interact with have seen their parents being laid off from their jobs, or staying in the company, with less salaries because they don’t have other choice because of their age or their level of education. This leads to a vision of an evil enterprise system, which better get something (experience, money, contacts, possibility of growth), before the system will not remove them.
Freedom is one of their capital values, wary of the term "professional development", prefer to speak of "professional projects" with clearly established timelines and actions for themselves, where the company is the means to achieve them, not an end in itself.
Clearly, this freedom leads to employment, in its traditional form, yield place to employability. There are no employees are employable (free carriers subject knowledge) of the market and "their" own project. They work as a freelance professional with specific knowledge and the "sell services" according to the needs from the supplier"
There is no loyalty to the company, in any case, the same expiration date and therein lies its commitment. They learned this lesson when, during the 90 parents saw their "X" gave all for his work, after many years of "race" and delays families, their children among others within the company saw no change and they were happy.
As a consequence, they favor stability in employability over job stability. Put under scrutiny the concept of "retention", nothing except the time for performance of his project, feeling in a field that favors freedom of choice, participation, evaluation and completion of their contributions, are retained.
At the same time the values are entered with them are: "quality of life" outside of work or "work-family balance", they become the true standards of the Millennials and key decision factor when choosing a job, or renew the mental. Personal time is much more important on the job, and obviously they work to live, not live to work, and less still in a dependent relationship.
Many of them are professionals in their university training, but emotionally immature, lacking therefore, among other things, emotional maturity and life experience necessary to manage and monitor the performance of partners that twice their age. The Millennials, in turn, have characteristics that, well diagnosed and prosecuted according to a business objective by their leaders, generate effectiveness: the natural relationships, the tendency to lateral thinking, a new vision of management People in organizations, and access to technology, puts them above other generations when undertaking projects.
They are mostly creative, bold, and with great flexibility to adapt to situations of continuous transition. In general are bilingual because they travel a lot and some of them have done postgraduate studies abroad.
They are a good challenge (or sometimes a real pain), to their leaders for their tendency to question and call into question the established management paradigms. Pragmatic and action-oriented, need-based leadership in setting and monitoring objectives, need, like any teenager, you mark the spot and give them precise information on the time needed.
The big question is "what to expect from their leaders?".
Millennials' commitment to the organization isn’t because, as mentioned before, they don’t believe in it, but they believe only in people, especially in their leaders, which is why we consider it important to review the leadership practices based on the daily construction of the authority and justice, because in order to interact with them is essential.
For them build leadership by example, not by the demonstration of power, and those who belong to the generation "X" certainly remember teachers, professors, and even heads, which made the power their means of influence. Nothing is further from what the expects from "Y".
Therefore, the "Y" are promoted more in a creative environment where the input values and freedom of thought. As a leader, it’s very important that we build trust and lead by example, let them know what is expected of them and be assertive when agreements set expectations and ways of monitoring and evaluation of their performance.
As conformism isn’t in their scale of values, it’s important to feel the challenge to lead projects rather than to manage tasks. Change their structures get them out of the comfort zone, not allowed to stagnate, since for a Millenial the challenge is the essence of industrial action.
The value recognized by the "Y" in their leaders is integrity and is essential to feel their leader is consistent between his thought and actions, keep in mind that the commitment doesn’t develop with the company, but with the people and especially with their supervisor. Therefore, it’s so important to feel obligated or responsibility to them to have all the answers. It’s a generation that values "not know" that a lie, by their leader.
As teams responsible for the presence of this generation involves reviewing and, why not, and redesign certain leadership practices, while still obtaining results and objectives of the first order, but knowing that the roles are changing.
Although I consider essential for the experience, perseverance and long-term orientation salient features from the generation "X" are a good complement for spontaneity, drive and creativity of the "Y".
I considere, we are in front to a good opportunity to build great teams, enhancing and professionally managing differences.
Respecting the generational differences and learning to get in the place of others allow you to build organizations in which professional development is something stimulating and enriching for all.

El gran reto de liderar Millenials : la nueva generación

“Si pretendes fidelidad de un “Y” o un Millenials, mejor, cómprese un perro.”
Frecuentemente escucho la creciente preocupación en las empresas de la dificultad de atraer y retener nuevos talentos en las nuevas incorporaciones, y algunas de las principales quejas son:
“No tienen horizonte de carrera profesional y no saben que quieren hacer”.
“Quieren todo ya; les falta constancia, y no se dan cuenta de que las cosas requieren tiempo”.
“Tenemos un 25% de rotación. Formamos a los jóvenes y al año se nos van, no podemos retenerlos”.
“No les pidas nada después de las 5 de la tarde. No se comprometen ”.
“No tienen compromiso con la empresa, ni con su trabajo”.
“Se la pasan perdiendo tiempo en el ordenador”.
“Hacen muchas cosas, pero no terminan nada. No tienen constancia”.
Antes de seguir leyendo vamos a entender de quienes estamos hablando concretamente.
Las investigaciones sociológicas consideran Generación “Y” o Millennials a los nacidos entre 1980 y 2000. Si mencionamos los acontecimentos sociodemográficos más destacados de esos veinte años, es imposible dejar de lado la explosión de Internet, o la globalización por ejemplo, y el gran auge a el desarrollo personal lo que hace que las personas estén mucho más en contacto con lo que sienten y estén conectados con ellos mismos de forma permanente. Los Millenials recibieron la mayor inversión educativa de la historia de la humanidad y nacieron y se educaron en hogares tecnologizados; por lo menos con la presencia de un ordenador, y un móvil.

En España, los Millenials son hijos de la democracia, de la introducción masiva de los ordenadores en el hogar, del msn, el chat, los divorcios, explosión “neoliberal”, cultura del servicio, etc son algunos de los elementos que han marcado este período.
Y fundamentalmente, son hijos de un nuevo momento político –la democracia– y este punto trae aparejado consigo la relación de la generación “Y” con la autoridad emergente sea que esta está representada través de una persona, de un sistema, una empresa, o de sus propios padres; por lo tanto, es en el vínculo de los Millenials con la autoridad desde donde debemos empezar a entender su “misión” generacional en primer lugar, para luego desandar la interpretación de sus comportamientos y aspiraciones.

Aquellos que somos considerados pertenecientes a la generación anterior, la “X”, ya que nacieron entre 1965 y 1980, fueron educados bajo el mensaje “tienes que estudiar una carrera que te convenga”, o al momento de ingresar a una empresa, “compraban” un plan de desarrollo a diez años. Y muchos de ellos soñaban con jubilarse en esta empresa. Sin pensar en su desarrollo a través de retos, sino más bien en el asociar el asumir responsabilidades con el éxito profesional.

Asimismo, muchos “X” aún son hijos de primera generación de la sociedad de bienestar; con lo que calaron hondo en ellos ciertos mandatos y prácticas relacionadas con la planificación, el ahorro, “la casa primero”, la rápida independencia del hogar paterno, el sacrificio, la educación como inversión a largo plazo y la cultura a menudo casi obsesiva por el trabajo.
En cambio, los Millenials, son hijos de padres que “siempre están ahí”, como al rescate, sin terminar de cortar el cordón; cuyos hijos “Y” manifiestan comportamientos caracterizados por:
• La revolución tecnológica y los cambios de hábitos que la misma genera: amistades instantáneas, practicidad, individualismo, la pérdida de la práctica de juegos infantiles de interacción y contacto, etc.
• Una adolescencia tardía que se prolonga hasta los 30 años en casa de los padres.
• Una cultura caracterizada por la inmediatez y lo instantáneo.
• Nuevas formas de estudio y acceso a la información, a través de la interacción y la imagen.
• Al crecer en un contexto marcado por una fuerte cultura del servicio, consideran a la educación como una mercancía que debe ser comprada y consumida, por lo que su acercamiento al conocimiento debe ser rápido, práctico, sencillo y hasta entretenido.
La relación de los “Y” con el trabajo
Muchos “Y” con los que interactúo han visto a sus padres ser despedidos de sus trabajos, o permaneciendo en la empresa, con menos sueldo y/o porque no tienen otra alternativa debido a su edad. Esto los lleva a tener una visión de un sistema empresarial perverso, al cual mejor sacarle algo (experiencia, dinero, contactos, posibilidad de crecimiento), antes de que el sistema se lo saque a ellos.
La libertad es uno de sus valores capitales; desconfían del término “desarrollo profesional”, prefieren hablar de “proyectos profesionales” con plazos y acciones claramente establecidos por ellos mismos, donde la empresa es el medio para concretarlos, no el fin en sí mismo.
Es evidente que esta libertad provoca que el empleo, en su forma tradicional, ceda lugar a la empleabilidad. No son empleados de nadie, son empleables (sujetos libre portadores de conocimiento) del mercado y de “su” propio proyecto. Funcionan profesionalmente como free lance que tienen conocimientos específicos y que los “venden” de acuerdo a lo que le aporte “el proveedor del proyecto que les contrate”
No existe la fidelización a la empresa; en todo caso, la misma tiene fecha de vencimiento y ahí radica su compromiso. Aprendieron esta lección cuando durante los 90 vieron cómo sus padres “X” daban todo por sus trabajos, luego de muchos años de “carrera” y postergaciones familiares, sus hijos entre otras, dentro de la empresa y a cambio no veían que eran felices.

Como por consecuencia, privilegian la estabilidad en la empleabilidad, por encima de la estabilidad laboral. Ponen bajo la lupa el concepto “retención”; nada excepto el plazo de cumplimiento de su proyecto, el sentirse dentro de un ámbito que privilegie la libertad de decisión, participación, valoración y concreción de sus aportes, los retiene.

Al mismo tiempo los valores se introducen con ellos son: “calidad de vida” fuera del trabajo, o “equilibrio trabajo-familia”, pasan a ser los verdaderos estandartes de los Millenials y factor clave de decisión a la hora de elegir un trabajo, o renovar el contrato mental con el que están. El tiempo personal es mucho más importante sobre el laboral, y es evidente que trabajan para vivir, y no viven para trabajar; y menos aún en relación de dependencia.
Muchos de ellos son profesionales por su formación universitaria, pero emocionalmente inmaduros, por lo tanto carecen, entre otras cosas, de la madurez emocional y la experiencia de vida necesarias para poder gestionar y supervisar el desempeño de colaboradores que los doblan en edad. Los millenials, a su vez, poseen características que, bien diagnosticadas y encausadas de acuerdo a un objetivo de negocio por sus líderes, generan efectividad: la naturalidad en las relaciones, la tendencia al pensamiento lateral, una nueva visión acerca de la gestión de las personas en las organizaciones, y el acceso a la tecnología, los coloca por encima de otras generaciones a la hora de encarar proyectos.
Son mayoritariamente creativos, audaces, y con gran flexibilidad para adaptarse a situaciones de transición continua. En general dominan dos idiomas porque viajan mucho y algunos de ellos poseen posgrados realizados en el exterior.
Constituyen un buen desafío (o a veces una verdadera molestia), para sus líderes por su tendencia a cuestionar y poner en discusión los paradigmas de gestión fijados. Pragmáticos y orientados a la acción, requieren de un liderazgo basado en la fijación y el control de objetivos establecidos; necesitan, como todo adolescente, que le marquen el terreno y les den indicaciones precisas en el momento que resulte necesario.
La gran pregunta es “¿qué esperan de sus líderes?”.
El compromiso de los Millenials no es con la organización porque tal como mencionaba antes no creen en ella, sino con las personas, más concretamente sus jefes, es por ello que considero importante que revisemos las prácticas de liderazgo basadas en la construcción cotidiana de la autoridad y justicia, ya que para poder interactúar con ellos, resultará esencial.
Para ellos el liderazgo se construye con el ejemplo, no por la demostración de poder; y quienes pertenecen a la generación “X” seguramente recuerden maestros, profesores, e incluso jefes, que hacían del poder y, tal vez en algunos ejemplos también la coherción, su medio de influencia. Nada más lejos de lo que espera un “Y”.

Por todo ello, los “Y” se potencian más en un entorno creativo donde se valore el aporte y la libertad de pensamiento. Como líder, es importante que les generen confianza y den el ejemplo, hacerles saber lo que se espera de ellos y ser asertivo a la hora de fijar acuerdos de expectativas y formas de control y evaluación de su desempeño.
Como el conformismo no entra en su escala de valores, es importante que sienta el reto a liderar proyectos, más que a administrar tareas. Desbaratarlos, sacarlos de la zona de confort, no permitir que se estanquen, ya que para un Millenial el desafío constituye la esencia de su accionar laboral.
El valor más reconocido por los “Y” en sus líderes es la integridad; es fundamental que sienta de su líder, sea coherente entre su pensamiento y sus acciones, tener muy presente que el compromiso no lo desarrollan con la empresa, sino con las personas y sobretodo con su jefe directo. Por lo tanto, no es importante sentirse obligado o con la responsabilidad con ellos a tener todas las respuestas. Es una generación que valora más el “no lo sé” que una mentira, por parte de su líder.

Como responsables de equipos de trabajo, la presencia de esta generación implica revisar y, por qué no, y rediseñar ciertas prácticas de liderazgo, sin dejar por ello de obtener resultados y objetivos de primer orden, pero sabiendo que los roles están cambiando.
Aunque considero fundamental que la experiencia, perseverancia y orientación al largo plazo como características salientes de la generación “X”, son un buen complemento para la espontaneidad, el impulso y la creatividad de los “Y”.
En definitiva, una buena oportunidad para construir grandes equipos de trabajo, potenciando y administrando profesionalmente las diferencias. Respetando las diferencias generacionales y aprendiendo a ponernos en el lugar del otro permitirán construír organizaciones en donde el desarrollo profesional sea algo estimulante y enriquecedor para todos.

"Todo el mundo necesita un coach"

"Es prácticamente inviable maximizar tu potencial en una determinada área sin un entrenador. Es imposible. Tu puedes ser bueno. Puedes incluso ser mejor que los demás. Pero sin las aportaciones del exterior nunca serás tan bueno como podría ser. "

Todo el mundo necesita un entrenador. Por lo tanto, el coaching es el núcleo y la base de partida de todo lo que hacemos para nuestra mejora del rendimiento personal y profesional. Es el vehículo para quienes consideran el crecimiento una prioridad, el aprendizaje de competencias personales y profesionales, el desarrollo de líderes, y el legado que han confiado a los demás de dar lo mejor de sí mismos.
Eric Schmidt, CEO de Google, afirma que el mejor consejo que alguna vez recibió fue de un miembro del consejo de John Doerr.

"Consigue un entrenador, todo el mundo necesita un entrenador"

Al comenzar la experiencia, cuando el miembro del consejo, John Doerr, sugirió esto, Schmidt resistido porque como un CEO con experiencia sinceramente no pensaba que necesitaba un entrenador. Pero ahora es un gran fan de entrenamiento y afirma en una entrevista con la revista Fortune que "todo el mundo necesita un entrenador".

Personalmente, como Erich Schmidt explica, para mí el mejor consejo que he recibido fue: Lorena, tú necesitas un entrenador, hay mucho potencial en ti, y si lo sacas, brillarás. Y finalmente mi ex. jefe me dijo: "Todo el mundo necesita un entrenador"
Hoy, me siento agradecida por ello. Si vemos el exterior, ya no estamos en crisis, más bien estamos en una era de negocios, la era de la creatividad. Y es importante reconocer que no estamos como queremos, que el mundo ha cambiado, que no volveremos atrás, y aceptar este cambio, y encontrar los desafíos y oportunidades para el crecimiento personal y profesional dentro de él, implica esto y tomar medidas para salir de la zona de confort. Sobretodo porque a partir de este cambio, podemos transformar nuestro entorno, y haremos un aporte al cambio mundial que estamos viviendo.

Es evidente que hace unos meses un ambiente que se percibe de manera diferente en relación con el mundo de los negocios en España.
Muchas empresas se han ido, y más se seguirán marchando, los bancos que pagan dividendos en lugar de préstamos, y los nuevos proyectos emergentes, jóvenes emprendedores con buenas ideas y nuevas empresas con un potencial enorme. Es la era de los emprendedores, los autónomos, de las estructuras reducidad, de la flexibilidad, de aportar valor. De la austeridad de apariencias y la riqueza interior.

Finalmente darse cuenta de que la crisis no era sólo un negocio del cambio climático y las reglas que estamos recibiendo a través de la innovación y la valentía son las que cuentan, hace que nos demos cuenta que es la hora de los valientes, que quieren crear y desarrollar nuevas soluciones. Y que no quieren vivir cómodamente con la sensación de estar seguros para siempre.
Hoy estamos dando vuelta a los bancos y en muchos casos no es necesario el crédito y los roles están cambiando.

Gana la batalla de ideas en esta nueva era. Y para lograr este gran cambio, tanto personal como profesional. Para transformar lo mejor que podemos ser, la presencia de un hace que todo sea más fácil. No se resuelve, sino que nos ayuda a saber cómo podemos hacer ese cambio.

Las organizaciones están descubriendo que el estilo tradicional de la gestión de "orden, orden y control" ya no es eficaz en el entorno actual, que hoy se requieren respuestas rápidas, creatividad, iniciativa, capacidad de recuperación personal, el rendimiento y el esfuerzo individual para mantenerse competitivo. La retención es crítica y apoya el desarrollo personal satisfacción de entrenamiento, de carrera y empleo, lo cual conserva empleados valiosos.
En estos tiempos turbulentos, el coaching en las empresas mejora la productividad, la rentabilidad, la retención de empleados y la lealtad del cliente.

Las investigaciones recientes sugieren que lo que determina la productividad y la lealtad de un empleado no es el sueldo, u otras ventajas y beneficios, y el medio ambiente, pero "La calidad de la relación entre el empleado y el gerente si lo determina."

Es la hora de crear relaciones de alto valor tanto personal como profesional

“Get a coach, everyone needs a coach”

“You will never maximize your potential in any area without coaching. It’s impossible. You may be good. You may even be better than everyone else. But without outside input you will never be as good as you could be.”
Everybody needs a coach. Therefore, coaching is the core of all we do in our performance improvement. It's the vehicle for growing disciples, learning personal and profesional competencies, developing leaders, and passing along the legacy we've been entrusted with to others.
Eric Schmidt, CEO of Google, states that the best advice he ever got was from board member John Doerr.

“Get a coach, everyone needs a coach”
At the begin of the experience, when board member, John Doerr, suggested this, Schmidt resisted because as an experienced CEO he didn't think he needed a coach. But now he is a big fan of coaching and states in an interview with Fortune Magazine that "everyone needs a coach".

We're not in crisis, we are in a business era, the era of creativity. And it's important to admit that we are not as we wish, accept this change, and find the challenge and opportunity for personal growth and professional this imply and act to leave the comfort zone.

It’s evident that a few months ago an environment is perceived differently in regard to the world of business in this country.

Many companies have gone, and will continue marching, dividend-paying banks instead of lending, but also new projects are emerging, young entrepreneurs with bright ideas and start-up companies with tremendous potential.
We finally realizing that the crisis was not just a climate change business and change the rules we’re getting through innovation and courage. It’s time for courageous people, who want to create and develop new solutions.
Today we are giving back to the banks and in many cases do not need your credit and roles are changing.

Win the battle of ideas in this new era. And to accomplish this great change, both personal and professional. To transform the best we can be, the presence of a coach again makes everything easier. Not resolved, but it helps us to find out how we can make that change.

Organizations are discovering that the traditional style of management "order, command and control" is no longer effective in today's environment, which requires quick responses, creativity, initiative, personal resilience, performance and individual effort to stay competitive. Retention is critical and supports personal development coaching, career and job satisfaction, which conserves valuable employees.

In these turbulent times, the managers coaching improves productivity, profitability, employee retention and customer loyalty. Recent research suggests that what determines productivity and loyalty of an employee is not salary, or other advantages and benefits, and the environment, but "The quality of the relationship between the employee and the manager."

The secret to high performance and satisfaction is the deeply human need to direct our own lives

Good nigth everybody,
Like my last blog has been of interest to many of you, I’ll continue to deepen the sense of resilience in managers, entrepreneurs and entrepreneurs.
As I mentioned in my previous blog of energy management is more important than time management, and this is an important issue that today's leaders must understand to structure their work and that of others
Human beings have complex needs and different energy. There are so brief and summarized four types of energy:
• Physical energy which represents your quantity of energy. There are four components: nutrition, fitness, sleep (7/8 hours) and renewal.
• Emotional energy which represents your quality of energy. When you feel engaged, excited, and optimistic, your perform your best.
• Mental energy which represents the focus of your energy. We are a sequential being, more productive when we put our attention on one thing at a time without interruption ( think e.mail, messages, and phone calls) vs. multitasking.
• Spiritual Energy which is the energy of purpose. When you are truly passionate about what you’re doing, you bring more energy to it.
I’m often asked how we know if we are using the most of our energy. Or better yet if we really are doing the best with it.
And my answer is always the same: Human beings have rhythms. I like speaking rate and rhythm ... and the importance of establishing a methodical pace that allows us to focus on a clear direction to avoid the feeling of being scattered and feel that time is out of our hands and we have less energy that we want or need.
Something that is important to know is that we are better when we spend and renew energy. In essence, we work the best in 90 minutes intervals, so building more this pattern into your day brings you in phase with how we function more naturally. And research has found that hig performance fields – sports, writing, music – separate these 90 minutes periods of intense work and focus with periods of energy recovery. So make the time you’re working count by focusing your energy or just one main activity-and avoid interruption will increase the time to complete something by 25 minutes because of the time it takes for your brain to reengage.
Those who don’t effectively manage their energy or the work at the core of their life, to the point of neglecting other activities and not being able to have other interests are called workaholics and are not able to take time off because then the lack of activities dissatisfaction and overwhelmed them.
Therefore, for workaholics work is the sole object of his life, as it shows disinterest in other areas other than their work and because it is unable to stop working.
Workaholism is characterized by extreme work attitude (they work after hours, weekends or holidays), for their dedication over time (there is a loss of control over time spent at work), by compulsion and hard work by the lack of interest in other activities outside of work, on work involvement disproportionate, and deterioration of everyday life (family and social).

El secreto del alto rendimiento y la satisfacción es la necesidad profundamente humana de dirigir nuestras vidas.

Visto que mi último blog ha sido del interés de muchos de vosotros, seguiré profundizando en el sentido de la resilencia en directivos, empresarios y emprendedores.
Tal como he comentado en mi blog anterior la gestión de la energía es más importante que la gestión del tiempo, y estos es un tema relevante que los líderes de hoy deben entender para estructurar sus trabajo y el de los demás
Los seres humanos tenemos necesidades energéticas muy complejas y diferentes. Existen de modo breve y resumido cuatro tipos de energías:
• La energía física que representa su cantidad de energía. Tiene cuatro componentes: nutrición, estado físico, sueño ( de 7 a 8 horas) y renovación
• La energía emocional que representa la calidad de nuestra energía. Cuando nos sentimos comprometidos con algo, ilusionados y optimistas es cuando más rendimos.
• La energía mental que representa el foco de nuestra energía. Somos seres secuenciales, más productivos cuando dedicamos nuestra atención a una cosa cada vez sin interrupción ( pensemos en el mail, en las llamadas teléfonicas o en los mensajes de textos continuos )
• La energía espiritual que es la energía del propósito. Cuando sentimos verdadera pasión por lo que estamos haciendo, le dedicamos más energía.

Muchas veces me preguntan cómo sabemos si estamos utilizando al máximo nuestra energía. O mejor aún si realmente estamos haciendo lo mejor con ella.
Y mi respuesta siempre es la misma: Los seres humanos tenemos ritmos. Me gusta hablar del ritmo y frecuencia… y de lo importante de establecer un ritmo metódico que nos permita enfocarnos en una dirección clara para no tener la sensación de estar dispersos y sentir que el tiempo se nos escapa de las manos y que tenemos menos energía de la que quisiéramos o necesitamos.
Algo que es importante saber es que nos encontramos mejor cuando gastamos y renovamos energía. Esencialmente trabajamos mejor en intervalos de 90 minutos, de forma que incorporar este patrón en nuestra rutina nos ayuda a funcionar de forma más natural.
Y varios trabajos de investigación han puesto al descubierto que las personas con alto rendimiento en diversos campos, como la literatura, la música, la escritura alternan estos períodos de 90 minutos de trabajo y concentración intensos con períodos de recuperación de energía.
Aquellas personas que no gestionan efectivamente su energía o hacen del trabajo el núcleo central de su vida, hasta el punto de desdeñar otras actividades y de no ser capaces de tener otros intereses se denominan workaholics y no son capaces de tomarse tiempo libre porque en seguida la falta de actividades les genera insatisfacción y agobio.
Por tanto, para un workaholics el trabajo es el único objeto de su vida, ya que muestra desinterés por otros ámbitos que no sea su trabajo y porque es incapaz de dejar de trabajar.
La adicción al trabajo se caracteriza por la extrema actitud laboral (trabajan fuera de hora, fines de semana o en vacaciones), por la dedicación excesiva en tiempo (hay una pérdida del control sobre el tiempo invertido en la actividad laboral), por la compulsión y esfuerzo en el trabajo, por el desinterés hacia otras actividades fuera de lo laboral, por una implicación laboral desproporcionada, y por un deterioro de la vida cotidiana (familiar y social).
Aunque no existe una definición común sobre la adicción al trabajo, se podría decir que el adicto al trabajo dedica de una gran parte del tiempo a las actividades laborales con consecuencias negativas a nivel familiar, social y de ocio, que piensa constantemente en el trabajo cuando no se está trabajando y que trabaja más allá de lo que razonablemente se espera (Scott, Moore y Micelli, 1997) y que trabaja un mayor número de horas que los trabajadores normales, ya que le satisface el trabajo en sí mismo (Machlowitz, 1980).
Así que sacar el mejor provechos del tiempo que dedicamos a nuestra actividad profesional concentrando nuestra en energía en una sola actividad principal por vez y evitar interrupciones como contestar mensajes por email es fundamental para poder optimizar nuestra energía personal. Una interrupción de este tipo aumenta el tiempo necesario que necesitamos para terminar una tarea en 25 minutos debido al tiempo que nuestro cerebro necesita para volver a concentrarse.

La resilencia en el Ejecutivo de hoy

No trabajemos más de 90 minutos, y luego tomar un descanso es fundamental. Hacer esto dos veces más cada día nos permitirá poder obtener más y mejores resultados en cuatro horas y media que quienes actualmente están trabajando duro alrededor de 8 a 14 horas diarias sin detenerse.
Una recomendación saludable: daros una dosis de vitamina c con glutatión, hagan unos ejercicios de respiración profunda, y estarán preparados para seguir trabajando durante los próximos años. La idea es que podamos desarrollar empleos sostenibles en el tiempo. Y para eso es importante como gestionemos nuestra energía personal y profesional.
De alguna manera, estoy intentando simplificar el mensaje del gurú del rendimiento ejecutivo profesional, Tony Schwartz, pero realmente no demasiado.
Tal como dice Schwartz, " la gestión de la energía realmente es más importante que la gestión del tiempo, algo que los líderes de hoy deben entender para estructurar su trabajo".
Y ahora os pregunto; ¿cuántos de vosotros están agotados por las exigencias de sus organizaciones? Y estas van aumentando día a día, debido a que con el avance de las nuevas tecnologías parecemos estar accesibles y disponibles las 24 horas del día, los 365 días del año. Esto nos deja de hacer sentir humanos, no nos da tregua, e incluso no tenemos momentos de descanso ni cuando conducimos, o cuando estamos en el momento de nuestra comida ya que nuestra rutina supone hacer crecer nuestra empresa.
También nos han educado a dedicar todo el tiempo al desarrollo profesional y descuidar como contrapartida nuestra vida personal. ¿Acaso alguien de vosotros sueña con ser liderado o admiraría y seguiría de forma natural a alguien que vive para trabajar y no dedica tiempo de calidad a su familia, sus amigos, sus hobbies o su descanso?
El agotamiento extremo y los resultados cada vez menores son los efectos secundarios de no desarrollar el equilibrio necesario entre nuestra vida personal y profesional.
Así que ¿ cómo consigue un ejecutivo, empresario, o directivo hacerlo todo y seguir siendo resistente a las presiones que conlleva crear una empresa que tenga éxito?
Y una idea es que aunque una mejor gestión del tiempo puede ayudar, el problema del tiempo es que es finito, o sea que está limitado por las mismas 168 horas a la semana que todos tenemos. Y a medida que se dedica más tiempo, la capacidad mental tiende a disminuír, lo que nos lleva a cometer más errores y a tener menos creatividad y aún menos paciencia con los demás.
Hay una gran verdad, que todos sabemos, pero que a veces olvidamos: No somos ordenadores. Pero a veces trabajamos como si lo fuéramos. Siempre listos para trabajar, para entrar en acción, haciendo varias cosas a la vez y a toda velocidad.
En lugar de esto Schwartz, que se ha pasado los últimos doce años estudiando el rendimiento humano, nos aconseja que observemos la naturaleza, pensando en los ritmos naturales para poder encontrar las pistas, y algunos secretos sobre cómo podemos estructurar nuestras actividades.
Empieza con la energía que es ilimitada, y es algo que podemos renovar y realimentar con regularidad. Y la física que es la energía que nos permite desarrollar la capacidad para relizar un trabajo. Así que si tenemos más energía, por consecuencia tenemos más capacidad.
Si gestionamos mejor la propia energía tanto vosotros como vuestros equipos producirán más trabajo.

The Resilent Executive

Work no more than 90 minutes and then take a break!
Do this two more times in a day and you'll accomplish more in 4.5 hours than those cranking hard for 8 to 12 hours straight.
Throw in an occasional Vitamin C IV with glutathiond and some deep breathing exercises and you're good to go for the next decade.
I'm oversimplifying the message from executive performance icon Tony Schwartz, but not by much. As Schwartz exclaims, " energy management, something today's leaders must understand in ( re) - structuring work"
How many of you are exhausted by the demands of your business? And the demands are incresing as technology makes us accesible 24/7, rarely giving us a break, even in the car or over lunch, from the minute -to- minute frind of growing a company. Extreme burn-out and ever disminishing results are the after-effect. So how does an executive get it all done and remain resilient to the pressures that come with building a successful business?
Though better time management can help, the problem with "time" is that it's finite - limited by the same 168 hours per week everyone else has. And as you put in more time your mental capacity tend to diminish, leading to more mistakes, less creativity and even less patience with other people.
We're not computers ... is true, but sometimes we've negative attituted withe ourselves. If we're not computers, why do we work like them - always on, multitasking at high rates of speed?
Instead, Schwartz, who has spent the last twelve years studying human performance, suggest we look to nature ( think oscillation) for clues on how to structure our activities - and to research on how the brain frunctions best.
It starts with energy. Unlimited, it's something you can regularly renew and refuel. And physics tells us that energy is simply the capacity to do work-so if you have more energy you have more capacity. Manage your energy better and you and your team will produce more work, period.

10 pasos básicos para modificar las actitudes negativas

Las actitudes negativas se propagan como un virus, de un individuo a otro y puede "infectar" a grupos enteros, comunidades y organizaciones.
Una vez que un virus de actitud comienza a extenderse, se convierte en una epidemia en muy poco tiempo. La salud se resiente, la productividad se resiente, las finanzas sufren y lo que es peor es que sufre las relaciones
Reducir la incidencia de la conducta agresiva en contra de nosotros mismos y tratar de construir un entorno saludable, lleno de armonía, con buenas maneras, donde exista la amabilidad es fundamental sobretodo para que las organizaciones donde trabajamos sean lugares donde nos sentimos bien y podamos compartir nuestro tiempo sin tanta angustia. Lo que hoy representa un gran desafío para toda organización y todo Líder.

La transformación de un ambiente negativo en uno positivo es el resultado de miles de pequeños actitudes y acciones positivas. Estos pequeños estímulo hacen que un ambiente se transforme en uno más positivo y agradable. Las pequeñas cosas que haces cada día puede hacer una gran diferencia.

Algunos de los beneficios que la actitud positiva provoca:
• Promueve la cooperación, el rendimiento y compromiso.
• Reduce el estrés y aumenta la autoestima en ti mismo y en otros.
• Mejora las habilidades de comunicación y el desempeño del equipo.
• Reduce las frustraciones, las resistencia, y la sensación de injusticia
• Mejora la salud y el sistema inmunológico

CÓMO CAMBIAR LAS ACTITUDES NEGATIVAS:
• Aprendiendo a manejar la negatividad
• Aprendiendo a limpiar las malas actitudes
Es muy importante tener una relación de confianza con tu actitud negativa. Y lograr un cambio que te permitirá construir un mejor medio ambiente. Si no conoces en qué eres negativo, será difícil que puedas cambiar eso que no te agrada de tí

Para esto, tu puede tener en cuenta los siguientes pasos:
1. Reconocer tu actitud negativa:
No se puede ignorar y pensar que desaparecerá por sí misma. No trate de convencer a otros que deben cambiar y pensar como tu piensas. Pídeles sugerencias y ayuda.
2. Tener presente un Modelo de comportamiento positivo:
Elegir a alguien con una actitud positiva e imitarlo.
3. Buscar e identificar los aspectos positivos en todas las situaciones:
Nos olvidamos de encontrar lo positivo en cada situación y somos adictos al enfocar nuestra mente en la parte negativa de los hechos. Somos rápidos para descartar las ideas de otros. Debemos tratar de identificar el esfuerzo a la vez amable a discutir la idea.
4. Dar reconocimiento positivo:
Fomentar el reconocimiento positivo tan pronto como te enteras de un buen rendimiento. Reconocer los esfuerzos propios y ajenos permite ya un cambio de actitud y consigue que aumentes la cooperación de otros.
5. Abstenerse de chismes:
Es fácil quedar atrapado en la general, quejándose sobre todo en conversaciones informales. Cuando nos enfrentamos a conversaciones negativas, considera cambiar el tema. Se podría sugerir lo siguiente: "Vamos a hablar de algo más positivo", o preguntar "¿cómo se podrían resolver."
6. Abstenerse de culpar a otros o a tí mismo:
Culpar a los otros te mantiene en la actitud negativa, y cerrada a otros puntos de vista y crea resistencia al cambio y avance.
7. Respirar profundamente antes de reaccionar ante cualquier situación preocupante:
Saber lo que te hace reaccionar, tomar 10 minutos, respirar profundamente antes de reaccionar. Es importante que recuerdes que lo que vale es entrenarse para actuar y no reaccionar.
8. Identificar tu mayor fortaleza:
¿Qué calidad de los emails que le tienen que crees que te hace una buena persona? ... La identificación de esta le permitirá centrarse en su comportamiento positivo.
9. Centrarse en el resultado:
En una situación difícil, puedes preguntarte: ¿Qué resultados o los resultados que deseo hacer ... ? Es esto algo que debería gastar mi energía en? ...
10. Dar un paseo o tomar distancia durante unos minutos para enfriar:

Tómate el tiempo durante el recorrido para crear la mejor estrategia para mejorar o resolver la situación.

Negative/ bad attitudes spread like viruses, from one individual to the next and can "infect" entire groups, communities and organizations.

2. Model positive behavior:
Choose someone successful with a positive attitude and imitate them.
3. Look for and identify the positives in all situations:
We forget to find the positive in each situation and we are addicted in focusing our mind in the negative part of the events. We are quick to dismiss others' ideas. We should try to identify the effort while kindly discussing the idea.
4. Give positive recognition:
Provide positive recognition as soon as you find out about good performance. Acknowledge other's efforts and you will change their attitude and win their cooperation.
5. Refrain from gossiping:
It is easy to get caught in the general complaining especially in informal discussions. When faced with negative conversations, consider changing the subject. You could suggest the following: "Let's talk about something more positive", or ask "how the situation could be solved."
6. Refrain from blaming self or others:
Blaming keeps you in the negative attitude, closed to other points of view and creates resistance to change and advancing.
7. Breathe deeply before reacting to any disturbing situation:
Knowing what makes you react, take 10 deep breathe before reacting. You want to train yourself to act and not to react.
8. Identify your greatest strength:
What single quality do you possess that you think makes you a good person?... Identifying this will allow you to focus on your positive behavior.
9. Focus in the outcome:
In a difficult situation, you should ask yourself: What results or outcome do I desire?... Is this something I should be spending my energy on?...
10. Take a walk or take distance for a few minutes to cool down:
Take time during the walk to build up the best strategy to improve or solve the situation.
